HUBUNGAN BEBAN KERJA, KOMPETENSI DAN DISIPLIN KERJA TERHADAP KINERJA PETUGAS UNIT HIPERBARIK DI RS BHAYANGKARA TINGKAT III MANADO

Abstrak

Kinerja tenaga kesehatan merupakan faktor kunci dalam menjamin mutu pelayanan rumah sakit, terutama di unit khusus seperti Unit Hiperbarik RS Bhayangkara Tingkat III Manado yang menangani kasus kritis berisiko tinggi. Penelitian ini bertujuan menganalisis pengaruh beban kerja, kompetensi, dan disiplin kerja terhadap kinerja petugas, baik secara parsial maupun simultan. Metode penelitian menggunakan pendekatan explanatory research dengan desain kuantitatif berbasis survei analitik. Populasi penelitian mencakup seluruh 40 petugas Unit Hiperbarik, dengan teknik total sampling. Instrumen penelitian berupa kuesioner skala Likert 1–4 yang diuji validitas dan reliabilitasnya (r-hitung > 0,361; Cronbach’s Alpha 0,912–0,929). Analisis data dilakukan menggunakan regresi linier berganda dengan bantuan SPSS 26.0. Hasil penelitian menunjukkan bahwa ketiga variabel independen—beban kerja (B=0,307; p=0,003), kompetensi (B=0,402; p=0,000), dan disiplin kerja (B=0,366; p=0,002)—berpengaruh positif dan signifikan terhadap kinerja petugas. Secara parsial, kompetensi merupakan faktor dominan yang memiliki pengaruh terbesar terhadap peningkatan mutu kinerja, diikuti disiplin kerja dan beban kerja. Secara simultan, ketiga variabel saling melengkapi dalam membentuk fondasi kinerja optimal. Temuan ini menegaskan bahwa peningkatan kinerja petugas hanya dapat dicapai melalui manajemen beban kerja yang proporsional, pengembangan kompetensi profesional, serta penegakan disiplin kerja secara konsisten. Penelitian ini menutup gap riset sebelumnya yang jarang menyoroti pengaruh simultan ketiga faktor tersebut di unit hiperbarik, sekaligus memberikan kontribusi teoretis dan praktis dalam pengelolaan sumber daya manusia rumah sakit.

Health worker performance is a key factor in ensuring the quality of hospital services, especially in specialised units such as the Hyperbaric Unit at Bhayangkara Hospital Level III Manado, which handles high-risk critical cases. This study aims to analyse the influence of workload, competence, and work discipline on staff performance, both partially and simultaneously. The research method uses an explanatory research approach with a quantitative design based on analytical surveys. The study population includes all 40 staff members of the Hyperbaric Unit, using total sampling technique. The research instrument consists of a 1–4 Likert scale questionnaire, which was tested for validity and reliability (r-calculated > 0.361; Cronbach’s Alpha 0.912–0.929). Data analysis was conducted using multiple linear regression with the assistance of SPSS 26.0. The results showed that the three independent variables—workload (B=0.307; p=0.003), competence (B=0.402; p=0.000), and work discipline (B=0.366; p=0.002)—had a positive and significant effect on staff performance. Partially, competence is the dominant factor that has the greatest influence on improving performance quality, followed by work discipline and workload. Simultaneously, these three variables complement each other in forming the foundation for optimal performance. These findings confirm that improving staff performance can only be achieved through proportional workload management, professional competence development, and consistent enforcement of work discipline. This study addresses the gap in previous research, which rarely highlighted the simultaneous influence of these three factors in hyperbaric units, while also contributing theoretically and practically to hospital human resource management.
